Rituals for openness

“Please grant me coffee to change the things I can, and yoga to accept the things I can’t”

It just makes me feel ready for work when I’ve had a cup of really good coffee before leaving the house.

Each morning I start with a cup of coffee (sometimes with ghee, sometimes black) ground and brewed fresh in my french press. I usually drink Market Lane coffee because they have that magic combination of quality, community and beauty in their coffee. I love how each bag of coffee arrives with a little card telling me about the people who work to make such beautiful coffee. I also love their subscription service so I am never at risk of running out of coffee. I use a Bodium coffee grinder (a red one) to grind fresh coffee to create that perfect cup.

Meditation and yoga work for me a bit like coffee, it creates a gap in doing things.

Each Sunday afternoon, I finish my weekend at Warrior One with a combined Yin Yoga and meditation practice. This is a really peaceful way to end the weekend and start the week. When I am in high pressure mode at work I practice yoga or meditation in the morning for 10 minutes to start off feeling open for the day ahead. When I’m less busy, my practice becomes less habitual but I find regular meditation and yoga keeps me mentally open, ready and quiet mindeded which I love.

Visibility is the key to career progression

Ever found yourself getting these kind of comments in a performance review:

  • ‘They’ don’t know who you are
  • No one has heard of you, so I couldn’t get you that bonus / promotion ?
  • What do you do exactly?
  • Maybe I should sit with you, to see why you are SO busy?
  • I just don’t get what you do?

Visibility is the key to career progression. 

What is it that the ‘people with power’ don’t know about you?

How are you making yourself and your work visible?

This isn’t about a name tag.

This is about your work being known.

Here are 9 tips to help you be MORE visible:

  1. Identify the people that you want to know who you are and what you do
  2. Find a way to increase the face time you regularly have with these people. You could work on a project of theirs, attend social events that they attend, grab a moment to talk to them, attend a talk or workshop they are running, find opportunities to be seen and heard
  3. Circle back – after receiving advice, come back to that person and let them know how using their the advice went and what it meant for you and your work
  4. Status reports – be the one to send out the regular status report, so your name and key information is always popping into the right inboxes (delegate the formatting, the collation but not the high vis opportunity)
  5. Run a workshop, seminar, talk series or other event. You don’t have to be the one talking, just be the one organising (and the name popping up in the inbox, the person visibly asking for interest and ideas).
  6. Organise a charity event, help out with organising an off-site (of course only do this for events that you are genuinely interested in.)
  7. Use random down time, to your advantage – nothing says ambitious like swinging by a senior managers desk when you’re computer is ‘getting repaired’ than ‘hey, I’ve got half an hour spare is there anything I can do for you that doesn’t involve a computer – photocopying, grabbing them a coffee or lunch, chasing up something with someone on another floor.)   You don’t want to be seen as an admin clerk or dog’s body so don’t get into the habit of routine tasks. Make sure each time you up level the task but also have humility when the boss really does need a coffee (tip : they will always be grateful if you remember the order).
  8. Put your hand up for extra projects
  9. Celebrate successes as visibly as possible.

Too Busy?

Find a way to delegate non-essential work to your direct reports and 2IC.

No one to delegate to?

Find time and the budget to increase the size of your team.

No budget for increasing your team?

Then its time to get some budget and show off your negotiating and influencing skills.

Alternatively, look over your workload and really assess what is core and non-core aspects of your role.  Opening up just an hour a week for networking and increasing your visibility will make a big difference.

Is there a non-essential task that can be dropped or completed less often?

Its time to go after what you want and to stop ‘making do with what you’ve got’.

Beatrice’s Equality Day Dreams #3 – they just asked me what job I wanted!

“The leadership team called me into their management meeting and said there were 3 roles available and I could pick anyone of them! I mean that was a really hard decision”

Said no women ever!

Am I right ?

But wouldn’t it be awesome if it happened.

For this to occur, a management team would need to assess people on :

  • their work performed,
  • make hiring decisions as a group and in a transparent manner,
  • the company would be in a high growth phase and have lots of new roles on offer,
  • the culture would be open and inclusive (not paternal and closed),
  • individual choice would be valued and there would be a lack of a reward systems in place for people feeling ‘owed’ positions (I’m not sure what the opposite of that be – something like people progress and are rewarded on company wide performance and objective measures, maybe?)

Beatrice’s Equality day dreams #2

“There is just no politics in this place and everyone just gets along. Its such a happy place to work!”

Daydream, delusional ?

 

Wouldn’t that be nice – no politics and everyone just super happy – peachy keen!

 

I’m not sure if a politics free workplace is possible but I think a low political zone is possible when a workplace has :

  • a high level of diversity
  • open and supportive culture
  • a culture of setting people up for success
  • confident leaders
  • a low amount of org change, job losses
  • high profit
  • incentives rewarded based on company performance
  • a single pay rate for each job role
  • managers are supported when managing out poor performers
  • lots of training in positive culture and behaviours
  • a simple set of values that are realistic for that industry
  • low amount of overtime performed
  • community focus
  • well run teams are rewarded and a heroes are not
  • a fun and consistent induction for new starters and a welcoming culture overall
  • a focus on healthy living and balance (i.e.:  healthy snacks are provided at training and morning tea’s, lunches are held where good quality food is provided)
  • there is not a big drinking culture in place
  • attrition is below 7%
  • people are treated as human beings
  • a low level of open plan working
  • new ideas are welcomed and encouraged

I love this quote because it is exactly the attitude I want to have each time I:
  • start a new role
  • take on a new project
  • start working for a new boss
  • ask for promotion
  • ask for $$$ – a pay rise, quote a salary to a recruiter
  • try following a recipe from a real recipe book

Why is it so HARD to have this vibe when doing new things and asking for new things (or cooking) ?

Do you want to get a promotion ? Here’s how…

Asking for a promotion can be super scary.

Why?

Because you will be making it very clear and very public that you are ambitious, have career goals and are prepared to go for them.

This can feel and be very exposing.

This is your opportunity to showcase your skills and lay the foundation for career progression at your current employer.

Got for it!

And, to help you go for it, here is my tried and very personally tested advice for getting that promotion time and time again!

Be Clear On Your Ask

  • Know which roles you are interested in
  • Know how much money you want in the form of salary and incentives
  • Know your why – why are you the right person to be promoted, what are your skills and what do you have to offer (have your sales pitch ready)
  • Know what you want to achieve in the new role for your company, business area and yourself
  • Know how you would achieve these things
  • Also, have a list of any working arrangements that you need considered and accomodated in the new role (i.e.: work from home, start times, limits on travel, if any etc)

Know Who To Ask

In I’m Ready Now! I wrote about how to identify and influence the key decision makers.
Make sure you know who can make decisions on promotion (this is not always your boss) and when they can make these decisions.

Know When to Ask

Ask for promotion when :

  1. You have already talked through your business case with your immediate boss and any key decision makers
  2. Achieved any action items that were asked for as part of your business case discussion
  3. Have held a discussion on the value you can bring to the new role
  4. You have spoken and gained advice from at least 30% of the leadership team you want to belong to, and
  5. Made your work visible to that leadership team

Other great times to ask are :

  • when you’ve delivered a big win for your company
  • when a new job becomes available due to a re-org
  • when someone departs a role unexpectedly

What will you do if you get a YES?

Have a celebration plan in place and, have a business plan in place that you can pick up and run with in your new role.

Always make sure to celebrate a promotion (even it feels like something that should have happened ages ago) and appreciate yourself for the increase wealth, autonomy and freedom a new role will bring you both professionally and personally.

What will you do if you get a NO?

Have a ‘No’ plan in place and a timeframe for getting to YES already determined.

Don’t stay too long in a role going no where.

Only you can determine how long is ‘too long’.

By having a plan in place BEFORE your discussion you won’t get sidetracked by the knock to confidence that a NO can have.

This plan will increase your chances of keeping your career on track and seeing knock backs as bumps a long the road not road blocks

Why I wrote ‘I’m Ready Now!’

I always thought keeping a well run, no-surprise team with happy staff members was the way to progress in my career.

All it was, was the way to keep my job.

All I looked was competent.

Without anyone outside my boss knowing my achievements, I never got offered roles. I always had to ask for an opportunity.  Yet, I could see people around me being offered roles. How did that happen? Why were they being offered a role and I wasn’t?

So, I started to take a different approach.

I began to think of myself as my own PR Manager.

I began to talk openly about my challenges, ask for guidance, talk about my successes and talk about what I’d like to do. I looked for opportunities to create my own role or tweak my role to what I wanted to do and to play to my strengths.

When opportunities are presented I now have a ‘just say yes’ approach and work it out later.

Earlier in my career, I used to change jobs when a difficult situation seemed like an immovable blocker. Usually just when support was gathering around me.

To get to the other side of big problems demonstrates perseverance, courage and aptitude. It also demonstrates to senior leaders that you are able to ask for help and you’re able to learn and stick at it – you don’t let yourself or your team drown.

It takes time to build credibility.

And, there have been times I’ve needed to sound the alarm and ask for help and say things like ‘I’m overwhelmed’.

This has not led to the death of my career.

The important thing I’ve learnt is that  sometimes the philosophy of ‘I can do it on my own’ is not useful in the workplace.

Independence is great, isolation is not.

Be open to support. Everyone has troubles in the workplace – the crazy project, the poor performer, the bully to deal with.

I’ve learnt that by being patient, staying calm (mostly) and waiting things out (with limits) has led to greater support and acceptance of who I am and how I am as a leader.

If I can do this in a senior role in IT, you can too.
